ارائه مدل مفهومی مدیریت منابع انسانی مبتنی بر خودکارآمدی معلمان برای بهبود کیفیت آموزشی در مدارس دولتی غرب مازندران

چکیده
هدف پژوهش حاضر ارائه مدلی مفهومی از مدیریت منابع انسانی مبتنی بر خودکارآمدی معلمان به‌منظور بهبود کیفیت آموزشی در مدارس دولتی غرب مازندران است. با توجه به چالش‌های موجود در نظام آموزشی، از جمله ضعف در انگیزش شغلی، عدم انطباق مهارت‌های حرفه‌ای معلمان با نیازهای روز و کمبود برنامه‌های توانمندسازی، پژوهش حاضر با رویکردی کیفی و با بهره‌گیری از نظریه داده‌بنیاد انجام شد. جامعه آماری شامل مدیران، معلمان، کارشناسان آموزشی و متخصصان حوزه منابع انسانی بود که از میان آن‌ها ۲۰ نفر به‌صورت هدفمند انتخاب شدند. داده‌ها از طریق مصاحبه‌های نیمه‌ساختاریافته گردآوری و با روش کدگذاری سه‌مرحله‌ای تحلیل گردید. یافته‌ها نشان داد که خودکارآمدی معلمان نقشی محوری در ارتقای کیفیت آموزشی ایفا می‌کند و در پیوند با ابعاد مدیریتی، انگیزشی، محیطی و حرفه‌ای، چارچوبی برای مدیریت اثربخش منابع انسانی فراهم می‌آورد. بر اساس نتایج، مدل مفهومی نهایی پژوهش متشکل از سه بُعد اصلی شامل راهبردهای مدیریت منابع انسانی، تقویت خودکارآمدی معلمان و پیامدهای بهبود کیفیت آموزشی تدوین گردید. در پایان، پیشنهادهایی برای به‌کارگیری این مدل در سیاست‌گذاری آموزشی و طراحی برنامه‌های توسعه حرفه‌ای معلمان ارائه شد.
