ارتباط بین ویژگی‌های فردی، شرایط مدرسه، و انگیزه معلمان برای اقدام به توسعه حرفه‌ای: مطالعه موردی مدارس شهرستان نور

چکیده
با رشد سریع دانش و فنآوری، معلمان هم باید خود را با شرکت در برنامه‌های آموزش و توسعه بروز نگهدارند. شرایط حاکم بر مدارس می‌تواند تاثیر فراوانی بر علاقمندی و انگیزه معلمان برای حضور در دوره‌های توسعه حرفه‌ای بگذارد. پژوهش حاضر به دنبال مطالعه ارتباطات بالقوه میان وِیژگی‌های فردی معلمان و انگیزه معلمان برای شرکت در چنین دوره‌هایی است. همچنین، نقش شرایط کاری در محیط مدرسه نیز در تعدیل این رابطه بررسی می‌گردد. جامعه آماری شامل معلمان مقاطع مختلف مدارس شهرستان نور بود. داده‌های تحقیق با استفاده از پرسشنامه‌های خودکارآمدی معلم، باور معلمان از یادگیری، درک معلمان از شرایط کاری گردآوری شد. تحلیل داده‌ها از طریق رگرسیون چندسطحی انجام شد. یافته‌ها نشان داد که چهار ویژگی مدرسه شامل رهبری تحول‌آفرین مدیران، فشار کاری، فشار عاطفی و حمایت همکاران نقش تعیین کننده‌ و تاثیر مستقیمی بر انگیزه معلمان برای اقدام به توسعه حرفه‌ای دارد. در عین حال، عواملی مانند استقلال عملکرد و حمایت دریافت شده از همکاران نیز تاثیر غیرمستقیم دارند و رابطه بین خصوصیات شخصی معلمان و انگیزه آنها برای توسعه حرفه‌ای را تعدیل می‌کنند. نتایج پژوهش حاضر می‌تواند برای رهبران مدارس و سیاست‌گذاران به منظور اتخاذ راهبردهایی جهت افزایش انگیزه توسعه حرفه‌ای در معلمان مفید باشد.
